paying crews

hello professional pressure wash contractors!

Just wondering--any ideas on compensation (and motivation) for crews operating independently of the owner. Right now I pay commission, which works okay, but I'm looking for something more to instill pride, ensure work quality and motivate them to take care of customers and equipment.
We wash 1500-2000 fleet units per month and have essentially 3 crews working.

fleet washing is boreing, so crews get sloppy. Washing the same stuff over and over sucks after a while. Even more money wont last very long. You need to find a way to keep them interested in there work.
Make a game out of it, some kind of compitition. One time prizes or $$$$.
Pat on the head, bring lunch out,go wash with a crew one or two days a week with them as a crew member, not a boss [if thats poss.?]
Ask the workers them selves what motavates them?
Do you have a family day picnic? Show the guys you give a damn about them.
Sometimes a pat on the back is worth more then a 25 cent raise.
Do you supply uniforms or anything that helps bond them together as a team?
You need people management, thats not an easy one.

I like all of Ron's ideas. Perhaps you could also reward for team performance based on something measurable - no complaints for a month, meeting certain goals, etc.
